Data-Driven Career Pages for a More Candidate-Centric Approach at Bosch
How data-driven personas optimize recruiting. Scientifically grounded, tailored to specific target groups, and measurably effective.
Identifying Suitable Candidates Through Data Clustering
Targeting potential candidates is a key success factor for companies in digital recruiting. Traditional job postings are often based on general job requirements, but targeting highly qualified professionals requires nuanced, data-driven strategies. Robert Bosch GmbH therefore relies on data-driven recruiting to reach candidates not only based on their hard skills, but also on their needs, expectations, and behavioral patterns. In collaboration with the Persona Institute, a method was developed to optimize job postings through scientifically sound data analysis.
Bosch is a leading global technology company with a broad range of activities, from automotive technology to industrial applications and smart-home solutions. As an employer, the company offers a variety of entry-level and career opportunities, including hybrid work models, international assignments, and comprehensive training programs.
To target skilled professionals effectively, Bosch’s People Acquisition Campus analyzed existing recruiting data and developed target audience segments based on hard skills and qualifications. This process made it clear that successful recruitment cannot be defined solely by technical requirements—it was equally crucial to better understand the lives, motivations, and expectations of potential candidates.
A nuanced, data-driven basis for decision-making
The goal of the collaboration with the Persona Institute was therefore to create a nuanced, data-driven basis for decision-making aimed at optimizing Bosch’s career pages and job postings.
Demographic Twins as a Data-Driven Basis for Decision-Making
The process involved several scientific analysis steps to create target-group-specific personas.
Data Aggregation & Clustering
- Analysis of Bosch's existing internal recruiting data.
- Clustering by hard skills and professional qualifications.
Identification of Demographic Twins
- Use of market research data from the Persona Institute to identify demographic twins.
- Comparison with existing Bosch data to supplement it with information on behaviors, media usage patterns, and decision-making factors in the application process.
- Identification of sub-target groups to accurately reflect the different expectations within a professional group.
Development of Data-Driven Profiles
- Creating detailed profiles that reflect the specific needs, decision-making processes, and pain points of potential candidates.
- Integration of insights regarding expectations for employer benefits, reasons for changing jobs and career goals, preferred media and touchpoints for recruiting communications, and visual preferences for job posting layouts.
Tangible Benefits for Bosch
The data-driven insights from the Persona Institute's market research served as the basis for making lasting improvements to the job postings.
Job Posting Layouts Tailored to Target Audiences
One key finding based on data from the Persona Institute is the use of job posting layouts tailored to specific target groups on Bosch’s job board. For example, engineering graduates see a different design than IT professionals.
This was based on the preferences of the target groups identified from the available data clusters. This results in a customized job posting layout for each of these target groups.
Customized Benefits
An individualized approach was also implemented with regard to benefits: The target groups mentioned have consistently different preferences regarding benefits—both in terms of content and in terms of prioritization and order—which was also implemented on the job board as part of this target-group-based approach.
Designs by Seniority and Department
The designs were created based on both seniority (recent graduates, professionals, executives) and department (IT, engineering, commercial, blue-collar roles).
| Seniority \ Department | IT | Engineering | Commercial | Blue Collar |
|---|---|---|---|---|
| Graduates | • | • | • | • |
| Professionals | • | • | • | • |
| Executives | • | • | • | • |
